The leadership training team at Integrity HSE, led by their Head of Risk & Resilience Rob Diver, proves to clients they deliver value by moving evaluation beyond satisfaction surveys to measurable metrics.
Rob’s team begins by defining their client’s problem, such as workforce engagement or underperformance, before collecting baseline data.
Their post-training measurements operate on three levels. Capability: did leaders gain skills that can be assessed by competency evaluations. Behaviour: are leaders applying what they learned at defined intervals (at 1-month intervals post-training). Results: has leadership behaviour shifted the key business metrics that address the original problem.
Return on investment (ROI) is then calculated by quantifying the financial impact of these improvements. So, if training reduces turnover by eight employees, and the average cost is £12,000, the client saves £96,000. If the programme cost was £40,000, the net benefit is £56,000. ROI (%) is calculated as (Net Benefit ÷ Programme Cost) × 100 or (£56,000 ÷ £40,000) × 100 giving 140%. So, for every £1 invested, the client receives £2.40 back.
These figures are calculated by Integrity HSE using client-supplied data, and we always advise them to give us conservative figures to estimate the percentage improvements directly attributable to leadership training. More sophisticated approaches can also be deployed, such as control group comparison or phased rollouts to highlight causal links.
Leadership training is a strategic investment, not a development cost, and Integrity HSE can demonstrate its commercial value to budget holders so that they can see the positive impact on a P&L.
